However, in general the requi rement is formal post-basic education in holistic assessment, physical diagnosis, prescription of treatment and promotion of health. The Emergency Nurse Practitioner is a key member of the healthcare team directly available to members of the public (Neades, 1997). Hence in several health care set ups it is expected that the nurses must be an independent practitioner who is able to assess, diagnose, treat and discharge patients without reference to a doctor. Since this job comes with high responsibility, there are several guidelines provided by the government as well as the health care set up. Additionally, the nurses must be able to make independent referrals to other healthcare professionals (Neades, 1997). A variety of roles such as identification and management of minor injuries, preliminary scans, pain management, recommendation to other health professionals, and health promotion activities are the role of registered nurses. According to the Royal College of Nursing the role of registered nurses in ER include, several investigative tests (such as X-rays), preceding to the patient being seen by the specialist (Neades, 1997). It is a well known fact that the role of nurses is not restricted to the health care units but is also extended into the society. For instance, the health promotion aspects are also highlighted, signifying how their knowledge and skills can be further utilised to care for vulnerable groups in cases of emergencies. In order to reduce the over-crowding in the emergency rooms to some extend, the Nurse Practitioner may undertake advanced roles such as the assessment and treatment of injuries, as well as developing a health promotion and accident prevention role within the community (Neades, 1997). It is believed that the ER nurses may have a positive role in primary care delivery and reduce the work load of the doctors. Diverse needs and the function of NPs will vary between institutions and around the world.

For most part of society and across time and space, man dominates the upper level of political, economical and social power while women are rarely or only partially included. The worth of men is generally more valued than that of women and is usually more compensated. Men are typically more valued in themselves as person, a fact often expressed in social customs, rights and laws. In fact, in almost every culture, the tools and conditions necessary for analysis, the means of communications and the forms of legitimating of knowl edge have been jealously and effectively kept from women. Today, Filipino women are no longer confined to the manual task of household chores but their full potentials, talents and innovativeness are explored and utilized. The power of women is such a huge and limitless tool of intellectual resource, a very vital factor behind a nation’s growth and development. Empowering the women at home, in the community, in work, in every aspect of society would mean empowering the other half of every aspects of nation’s human resource. At present, the Filipino women are already leaders in their own rights. They occupy high positions in the society. As they are free, they are also able to participate in social, economic and political activities. They command the respect of men – rights denied to them with the introduction of the Spanish culture in the country. After, nearly four hundred years after the Spaniards conquest of the Philippines, the Filipino woman has come full circle. She is now able to cooperate more effectively with men with the realization of common aspirations—a better world to live in, governed by the principles of justice and good will. Many writers have been supporters of Cory. They have produced books and a journal containing Cory’s life and Lucy Komisar is one of them. Lucy Komisar is a free-lance journalist, whose articles and analysis of foreign affairs have appeared in the wide variety of publications, including the â€Å"New York Times, the Washington Past, the Christian Science Monitor, the San Francisco Chronicle, the Miami Herald, News day and the Toronto Star, among many others. She is the authors of two books; â€Å"Down and Out in the USA: a history of Public Welfare and the New Feminism and has lectured at universities through out the country. She a member of the executive board of PEN, American Center, a past National Vice President of the National Organization for Women (NOW). She reported from the Philippines during the election campaign and peaceful revolution only in 1986 and returned recently to write the biography of Cory Aquino. The book traces her life from the childhood in the wealthy family in the Philippines, her marriage to Benigno and her life in exile, a dramatic revolution that install her as President. But the law has changed, wherein woman becomes powerful in terms of rights and can inherit the property whenever their husband dies. Some women in the elite class become powerful because of their richness, power through marriage and their adulterous. In other countries, they were not allowed to drink alcohol and if they were caught, they would be punished severely or punished to death. Women have played different role in different society and in different times. In matriarchal society, women are more powerful than men. In paternal society, men are everything to women. Women and men have the same right. Men occupy the position as the group leader more often than women, but old women assume such roles. Women are now working industriously and earn money to support their family. They work hard as men, but they do not get some respect and salary as men. Women have been tired and worked hard to gain some rights as men. It might be able to shed some lights as to where our society is going in regard to women in elected office. The same instance holds for the amount of people who believe that women are not suited for politics. The religious and non- religious sects are expecting more liberal views about women in politics as time passes. But people have believed that women have the right to be representatives in politics. The trends that people see bring up the problem in our society. Yes, it is true that men and women, the religious and non religious, all feed that women have place in the politics but still lack in equality as to the number of offices that women hold. In order for a change to be made, women must have the courage and belief that they are just as qualified to be in politics and must be extremely aggressive in their action. The technique of the formal essay is now practically identical with that of all factual or theoretical prose in which literary effect is secondary. Even in countries where women’s right are fully guaranteed in law, the actual implementation and protection of those rights are often compromised by a complex system of practices based on historical, cultural, linguistic, religious, political and other traditions. In many cases, the factor giving rise to the discrimination is many deep-rooted and relate to non legal or paralegal issues. During the period of revolution, the aim of Katipunan was to work for the independence of the Philippines. Besides the pursuit of this aim, there was valuable reaching which the manners were strictly required to follow. Respect for womanhood was the moral qualification of an applicant before she could be accepted as a member. She remains a good household manager and puts her own welfare before that of her husband and children. The recent upsurge of interest in advancing the development of women and increasing their participation in community affairs has also resulted in a realization that they can and should become effective partners of men in development endeavors. Women are therefore urge to refrain from confining themselves to the home and household work their social, economic, political and religious endeavors altered to. (Torres, 1995) Cory Aquino has already earned a unique place in t he history. In the world dominated by men in action, she is a rarity by virtue of her sex; in a political world, where man assumed power through the traditional electoral process or violence, she became the nation’s President through circumstances without any known precedent. As a family member, she is a very clear about her likes and dislikes. She has never been neutral. She tries to do it in a nice way but she makes it very clear that, for example, â€Å"I’m sorry, I can’t support you†. As a mother, she has always cooled under pressure. When her husband was arrested, she was upset that she was in perfect control. Her siblings could always look up to her as a source of strength. (Crisostomo, 1986) As a housewife, she never missed a chance with her husband. She stood by the side of her husband and never questioned all his decisions. She never chided him for the troubles he brought into her family. When Ninoy was challenged by Imelda in his prison cell, Cory took his p lace in the campaign. She, who did not have the experience in the political stage, nor entertained much, hope that she would make it. For seven and a half years, she stood outside the gate of his maximum security prison. As the color of her life changed, she followed a few days later, no longer as a housewife but as a widow to lay his body in the grave. The military soldiers took away her husband’s life by shooting him at the back of his head. Before, she was declared as a President, there were lots of consequences she encountered. The chanting done in the computer during the election offered to her just to reject the position and more. Despite of this consequences and offer, she was not dictated by them; instead, she made some moves to fight for what she deserved. (Tica, 2007) As a president, she forced three major tasks: rebuilding democracy, reserving the economy and ending the communists’ insurgency—the longest running of its kinds in the world. Her camp and her military advisers suggested that the inauguration be held inside Camp Crame where they would ensure security. But the civilian activists wanted it before the huge crowd of EDSA to dramatize the fact that she was being installed not by military but by People’s Power. For almost 13 years of Marcos service in the government, the communist turned into a formidable force enjoying the distant admiration of the nation. Everybody wanted Marcos government to lose, but nobody wanted communists to win. Cory Aquino was fortunate. Almost everybody wanted her and they did everything just to place Cory in the position. It made the Filipino people admire the power and bravery of Corazon Aquino. She was the first Filipino woman president who proved to the nation that women could also place in the politics of a society. (Philippine Daily Inquirer, 2003) The essay is the communication from the individual author, as person to the reader. Like fiction, the essay is read rather than heard or seen and for these reasons, the author will typically identify himself as one addressing the audience. Since the essay is read from the printed page, its content is not objectively present. This is also true of fiction. Shakespeares Othello - The Character of Iago :: GCSE English Literature Coursework

The Character of Iago in Othello  Ã‚      One of the most intriguing characters in the tragic play "Othello," by William Shakespeare, is Othello's "friend" Iago. At first glance, Iago seems to have no motive for the destruction he is causing. However, despite Iago's unquestionable malignancy, the motivation behind his actions lie more in Iago's quest for personal gain, as opposed to just being evil for evil's sake. In order to achieve his personal gain Iago manipulates Rodrigo, Cassio and, most importantly, Othello. Iago's main interest is the destruction of Othello. The reason being that Othello has chosen another man, Cassio, as his second-in-command, preferring him to Iago. This resentment, accompanied by Iago's fabricated accusations of adultery and his blatant racism, cause Iago to despise Othello, and shortly thereafter, begin to conspire against him. Instead of just killing Othello, Iago proceeds to attack him emotionally. Iago begins to manipulate the people around him in order to hurt Othello and make him think that his wife, Desdimona, and Cassio are having an affair. The first to fall victim to Iago's manipulation, is Rodrigo. Iago knows Rodrigo has feelings Desdemona, and would do anything to make her his own. Iago tells Rodrigo that the only way to win Desdemona's love, is to make money to procure gifts for her. "...put money in thy purse.." (Act 1, Scene 3, Line 339). However, Iago is just taking those gifts intended for Desdemona and keeping them for himself, and in doing so, making a substantial profit. "Thus do I ever make my fool my purse" (Act 1, Scene 3, Line 376). Rodrigo eventually starts to question Iago's honesty. When faced with this accusation, Iago simply offers that killing Cassio will aid his cause and the gullible Rodrigo falls for it. "I have no great devotion to the deed and yet he has given me satisfying reason," (Act 5, Scene 1, Line 8). In doing this, Iago keeps Rodrigo in the dark and continues to profit from him monetarily. Cassio, like Rodrigo, follows Iago blindly, thinking the whole time that Iago is trying to aid him , when in-fact, Iago, motivated by his lust for power, is attempting to depose Cassio of his position as lieutenant. Iago does this by getting Cassio drunk and causing him to get in a fight and disturb Othello, Othello then demotes Cassio of his rank as second-in-command thus securing the position for Iago.

Analysis essay of the film “Falling Down” Essay

The film Falling Down is about a man named Bill that loses control of his anger and frustration when confronted with typical everyday stress. He has reached his breaking point and loses his cool as well as his sense of self. The movie demonstrates examples of both cultural and social issues. Cultural issues explored by this movie are the existence of subcultures and countercultures in city life. The movie takes place in Los Angeles, California that is largely populated by Mexicans and Oriental migrants. The protagonist, played by Michael Douglas, encounters and oriental man that owns a local mini mart and two Mexican gang members. The oriental man represents the subculture and the gang members represent the counterculture. The social issues are reflected through gender relations, racial relations, and anomie, as well as traffic and violence. This film has great emphasis on the social aspect. The film places these factors in the context of a social setting with cultural influences. Social stratification plays a minor role in this movie. The only valid example of it is in the scenes involving the police officers. There is a rank system within the field of police work and the particular ranks are respected. Gender roles play a somewhat larger role within the context of the main character. There is a moderate amount of interaction between the protagonist and his ex-wife. However, the communications between them is brief and tense. The ex-wife fears him because of his uncontrollable temper. Bill, however, speaks to her under the disillusion that they are still a family. The first meeting is between the protagonist and the oriental man that owns the local mini mart. After abandoning his car in a traffic jam. Bill goes to the payphone to call his wife. He realizes that he doesn’t have enough change and goes to the mini mart to change a dollar bill. The oriental man tells him he must make a purchase in order to get change. He opts to buy a coca-cola. The oriental man tells him the coke will cost him $0.85. Bill is very disturbed because this will not give him enough change to make the phone call. He feels cheated because a foreigner is overcharging him to buy American goods. At the end of the scene, he has his first outburst and damages many of the  goods and products and then buys the soda at a reasonable price. This scene also illustrates the main characters current social role as a consumer. The next meeting is with the Mexican gang members who threaten him in the name of territory. They look and communicate differently not only because they are Hispanic, but because they have their own internal communication system within the gang members. He uses the wooden bat that he took from the mini mart to physically defend himself against the gang members. The scene contains his second outburst. The film takes place in a city much like Miami. The mood in the metropolitan city is very busy, fast-paced, defensive, and stressed. The film opens in a scene where the protagonist is â€Å"trapped† in his car while stuck in traffic due to road construction. This is very typical of life here in Miami. The issues raised by the film are relative to the Miami lifestyle. Many of us can relate to the frustration we feel when stuck in traffic caused by roadwork during rush hour. Acid Rain: The Southern Company (A) Problem Statement In 1992, executives at the Southern Company have three years to formulate a robust and complex strategy that will involve massive capital outlay and substantial modifications to processes and procedures as it works to comply with provisions enacted in 1990 to the amendments of the Clean Air Act, while simultaneously ensuring they remain sustainable and profitable. Analysis The Southern Company is an American based electric utilities company in Alabama, Georgia, Florida, and Mississippi.It is the fourth largest in the U. S. The case surrounds the challenges the company’s Bowen plant in Georgia faces as it attempts to conform to the new 1990 Clean Air Act Amendments. The Bowen plant is a coal fired plant capable of producing enough power to serve residential, commercial, and industrial demands of over one million people. The Clean Air Act recognizes sulfur as a contributor to the acid rain problem and enacted a goal to reduce total national sulfur dioxide emissions to half of 1990 levels.The Act describes the cap and trade approach whereby companies are permitted to pollute a certain amount of sulfur dioxide compared to levels of electricity output they produce. Rainwater is naturally acidic with a pH of around 5. 7. Acid rain can be defined by anthropogenic acidification caused by nitrogen compounds and sulfur dioxide, formed as particulate matter released in man-made products such as smoke stack emissions and automobiles. Environmentalists have grown more concerned about the effects of acid rain which contains lower than normal pH levels in water.The effects of the lowered pH as surface water streams into rivers and threatens aquatic species, disappearance of sensitive coral reefs, disrupts microorganisms and natural acid buffers in soil, weakens tree roots, causes leaf loss, and corrodes limestone and buildings. The case serves to examine the methods and alternatives for which sulfur dioxide is utili zed, and the relation with its pollution within coal-fired energy plants. Through new provisions passed in the Clean Air Act of 1990, the Southern Company’s Bowen plant in Georgia will require strategic action in order to comply with the new law.They must reduce their sulfur dioxide emissions from 262,800 tons per year to 254,580 per year, as well as steeper reductions in subsequent years. If it does not, it will be allowed to buy allowances from other plants or companies to meet the legislative requirements. Conversely, the Bowen plant can work to significantly lower sulfur dioxide emissions and sell their excess pollution allowances to other plants or companies. To this end, the case discusses three options the Bowen plant is investigating in order to comply with the new Clean Air provisions, which are: 1.Option 1: Burn high-sulfur coal without scrubbers and purchase allowances 2. Option 2: Burn high-sulfur coal with scrubbers and sell allowances 3. Option 3: Burn low-sulfu r coal and have potential to sell allowances The Southern Company must consider certain ambiguities as they evaluate their options. Some of the company’s weaknesses is they manage a large scale operation and a single strategic business decision may have downstream effects on other plants.In addition, they have dependencies on their external coal suppliers, the fact that their current operations and capital equipment only support emissions of sulfur dioxide requiring government regulation. As Coase indicates, â€Å"when property rights are not defined and enforced, or when transaction costs are high, the contentious parties can call on government to deal with the issue† (Myer), which is exactly what has occurred. Coase reminds us that external effects are reciprocal. There would be no acid rain harm if it were not for economic pursuit that values environmental use.In contrast, ther e would be no discharge of waste were it not for economic activity that values environmental use. Therefore, the focus of the acid rain dilemma is on the producers and users of electricity and the owners of coal companies and their employees, not the owners of the buildings, property tax collectors, environmentalists, or other interest groups wanting to place restrictions on environmental users. Considering the discounted cash flow analysis of a make versus buy decision, the company should also consider issues of expected cost minimization, questions of economic and political uncertainty, and the value of flexibility. The analysis depends on assumptions of the behavior of emissions permit prices over time, which a discussion of externalities (acid rain) links to the company’s cost of capital.Various factors complicate the decisions, including real options characteristics, emissions market evolution, substitute investment prices, and public policy. The company should develop a comprehensive risk assessment process that includes all the areas of significant risks to the Company, including potential price impa cts on customers, reliability risk, regulatory risk, impacts on customer behavior, reputational risk, etc. These integrated processes consider multiple environmental considerations and requirements rather than solely on the greenhouse gas regulations.Even though the Southern Company does not have a greenhouse gas emissions reduction target, they should be committed to improving their environmental performance and the communities it serves by being a good environmental steward and working to conserve valuable natural resources. Further, Southern Company employees, customers, and the public, and the protection of the natural environment should be among the Company's highest priorities. The Southern Company is going to face major challenges throughout their daily operations as they implement option 2.The first challenge will be their ability to conduct traditional electricity business operations effectively while transforming the Bowen plant. The new regulations, changes in the energy environment, and transmitting electricity securely are all reasons that could affect their earnings. The Southern Company must work toward balancing the required costs and capital expenditures with their customer’s prices during the renovation period, with ability to sustain future profit margins.To begin the process of exercising Option 2 will require a firm commitment to install scrubbers and that plan needs to begin now with the creation of Requests for Proposals (RFP’s). Company executives have estimates of how long will it take to implement the scrubbers but do not address if they will require additional manpower to handle the maintenance for the scrubbers. The company should be prepared to add new labor which will stimulate additional jobs which will make for a positive public relations story.Option 2 will also place the company in a position light with the ability to sell allowances versus worrying about buying allowances. As society progresses, so too is the se nsitivity to pollution and operating a plant that exceeds the Clean Air Act requirements will position the company more favorably in the industry. The need to cut emissions to conform to Clean Air Act requirements and the anticipated high costs to conform will likely result in an emerging market for emissions trading. To this end, trade allowance prices are likely to increase, thereby potentially generating additional revenues for the company.The company should consider capitalizing on partnerships with environmentalists or green conscious companies by creating a marketing campaign that promotes the purchase of pollution credits so they are not sold to other polluters. Such a campaign could allow people and companies to buy pollution credits to support their social causes, such as students and schools and universities, as well as individuals buying credits for birthday, wedding, or retirement gifts. Because of the Clean Air Act provisions, coal-firing generating facilities must redu ce their greenhouse gas pollution before 2016; it is probable that he company should consider that coal-firing plant operations will not be profitable in the future. Therefore, in addition to implementing option 2 to conform to reduced emission coal fired electricity production, the company needs to consider exploration of other emerging markets for producing energy such as oil, nuclear power, natural gas, and renewables. The strategy process should anticipate cost, emissions, and performance characteristics of each of these options, as appropriate, for individual units.Further, the company should develop environmental strategy schedules that include long term emission control plans. Another avenue the Southern Company should be aware of is its ability to create mergers with other power-generating companies. It is likely in subsequent years, with regulation, alternative fuel sources, and technology advancement changing industry dynamics, power generating companies may see this speci al characteristic of mergers and acquisitions, which can significantly reduce costs while increasing generating capacity and market share.In closing, all three options are going to cause a certain amount of operating energy, management headache, and expense. It is option 2 that appears to be the least painful in that it forces the Southern Company to elevate their Bowen plant with the newest technology with the installation of scrubber systems, while also stimulating labor growth. There are many cases when parents who need to spend much time at work, forget about the kids. They try to work hard in order to earn money, but soon they do n ot have any other activity to do except the job. But at this time the child is dreaming about having a friendly and tight family; to have parents who will spend with him the weekends playing football or watching him riding the bike. Such dreams of kids sound silly for adults, but this is the truth. In our modern society the children are lack of attention. So how do parents compensate it? The common thing is to buy something: a lollypop or a toy; sometimes, they just give money and say: here you are, go and buy something. The child will accept the gift, but will it really offset him the love of his mom and dad? From another point of view, poor children dream about having those toys, as they do not have any opportunity to play with such one. The kids are sure that this piece of plastic is the key for joy. We can understand them, as they have never seen something of the kind: it is colorful, bright and it can move or talk – incredible! But how these kids spend their free time? T hey do not watch the TV, they do not go to restaurants. They have a ball or a bicycle – they take them and go outside; call for some friends and can invent all sorts of games with the two subjects. But all of you should agree that living in the 21th century without big income is a problem. Many couples divorce because they cannot earn for living. According the last research of scientists people really feel happier with money. Nowadays this index shows us how much the person is satisfied with his life. It sounds pity. But just think over it: what can be bought or where is it possible to go for free? Even for staying in parks you have to pay. Imagine the situation when you have to buy a gift for your friend’s or child’s birthday. The kid has a dream to get a guitar; but you don’t have money to buy it. Daily life in a modern society is like a routine, where we wake up in the mornings, have breakfast, go for work, have lunch, come back from work, eat dinner and then sleep again. It has become a scheduled life, or so to say, we conform to structure in our lives. This structure provides us the necessary security. But, if we were to live in a world full of anxiety and unexpected mechanisms, it may leave us feeling uneasy and apprehensive. If this is the condition of individuals, a large-scale change in an organization can surely transform its people into anxiety, exasperation, frustration, depression or even fatal incidents. To curb this, organizations practice what is to be referred to as Change Management. Change Management is a process whereby, the individual, team or the organization develops a planned approach towards any sort of an alteration. The objective is to capitalize the benefits for the people and lessen the risk of failure of implementation. Change management entails thoughtful planning and sensitive implementation, and most importantly, consultation with the people who are going to be involved in the process. This task studies how organizations have evolved to accept change. But let us first look at the drivers that affect organizational change: Ø Inadequate Financial Performance the 2008 economic slowdown can be well quoted as an example for this. Companies failing to reach their financial benchmarks, have to undergo change. Competitive organizations can cannibalize their market share, provided they enter with cheaper labor or superior technology. To enable this, restructuring and re-orientation of processes, people are required of in the organization. Ø New Technology companies that neglect the new trends in the market are set to suffer a setback, and, therefore, should adapt to the changes in technology. Ø Mergers and Acquisitions when companies merge and consolidate their operations, people and the culture, re-engineering takes place. The streamlining of the operations, infrastructure and the structure of the two organizations into one centralized theme is a huge part of the change management process. These, could be defined as the drivers of change that evolve businesses and markets. Organizations, today, have learnt to adapt to change. In this era of globalization, fast-moving lives and business-centered organizations, people and the processes have accepted the transformation. For instance, a lot of investment banks had to undergo transformation during the economic slowdown. Citigroup Inc. restructured its banks and other affiliates during the recessionary period, to acclimatize with the new environment. And it did happen. The management has to ensure that a smooth shift occurs, and for this it adopts a number of organizational theories as a basis for effective change management. Some of them are listed in the next few paragraphs. The central challenge of changing peoples behavior and making them susceptible to change remains to be a huge challenge. John Kotter and Dan Cohen, discuss in their book The Heart of Change: real life stories of how people change their organizations discuss highly-successful organizations embark large-scale change. They say it moves through eight stages: What people do and what is to be done for them, requires systematic thinking and planning on the part of the management. It is necessary to build upon a sense of urgency in the people by inspiring them with the need that has arisen to undergo change. This could be done with relevant people in the organization first and then go onto include others. These could be referred to as the Change Agents. These agents can then create a team with the credibility, reputation and formal authority that can inspire change leadership. The visions, strategies and goals of the employees and the organization could be uplifted in this process but communication of these is of utmost important. The right communication can get the change process on an easy path. Every path has some definite barriers to action, and it is imperative to remove these as they would prove harmful. Empowering the people to act on their vision could lead to easy transition. Change cannot be brought about in a jiffy. It requires a lot of patience and observation on part of the organization, and therefore, small waves of change can lead to a bigger, better ocean of possibilities. When the change management process is nearly done, the new culture should remain stagnant until, the next change process comes around. This eight-step process of change would help to slide organizational change smoothly into organizational processes and functions and would bring about a new culture. The next theory of change is Kurt Lewins Three-Step Change theory. This theory is considered to be systematic and planned in its approach. It talks about three steps namely: The first step says to unfreeze or to change the existing behavior. This is necessary to overcome the strains of individual resistance. Some activities that can assist in this step are motivating the employees, building trust and recognition and letting the employees participate in brainstorming sessions and other group activities. The second step talks about taking the level of the employees to a new target level. In this stage, the employees are encouraged to work together, look at the changes from a new perspective, and support the change agents and the leaders in the process of change. The purpose of refreezing is to stabilize the new equilibrium and ensuring that the changes implemented are followed by the employees. There are many other theories that can catapult an organization into accepting change, namely, 7-S Framework by Mckinsey, Cultural Dimensions by Hofstede, Managerial Grid by Blake-Mouton, Causal Model of Organizational Performance and Change by Burke-Litwin, besides others. Organizations, today, understand the relevance of inclusion of its employees in the process of change management, and, therefore by implication of various models and theories, involve their people with full intention of their benefit. The Cognitive theory states the importance of understanding the thought processes of human beings, and this theory aids in the development of the theories and the models used by organizations for engaging their employees in the change management process. The next task studies the strengths and weaknesses of a Bureaucratic Organization. Task (b) Max Weber gave the concept of bureaucracy at the turn of the 20th century. For him, the ideal bureaucracy was defined by the terms efficiency, impersonality and rationality. The employees are subject to published codes of rules i.e. the ones that are available in writing. The structure of the organization is a continuous hierarchy where every level has authority on the level below it. Job holders have no rights to a particular position. Responsibilities are delineated within each level, which has its own sphere of competence. Technical competence is the basis for appointment to an office. The strengths and the weaknesses of the bureaucratic organization are described as below: Strengths : Increased control and monitoring of the upper level management More control over the employees with set rules and regulations Reporting relationships are clear and well-defined Centralized system, where all the decisions are monitored Weaknesses: Lack of innovation due to the set procedures and processes Employees are not motivated because of lesser employee participation and involvement Communication has to go through many levels, which gets distorted Encourages politics in the organization These are the strengths and the weaknesses of the bureaucratic organization. The organization chosen is BMW or Bayerische Motoren Werke which is headquartered in Munich, Germany and came into being in 1917. It has become one of the ten largest car manufacturers in the world. Long-term thinking and cornerstone thinking has been the reasons for their success. The prime objectives of their corporate strategy include striving for ecological and social sustainability, taking full responsibility for their products, and giving commitment towards their resources. It is for these objectives, that BMW has been the sector leader since the last five years, according to the Dow Jones Sustainability Indices. BMW holds the privilege of having some of the best brands in the world, to be their creations. These are the BMW Series, MINI and the Rolls Royce. These automobiles represent the finest and the most luxurious segment of the cars in the world. Along with the automotive concerns BMW is also employed with other services such as: Motorcycles BMW is also engaged with the development, production and the marketing of motorcycles. These motorcycles are set in standard with technology, environmental protection and outstanding customer pre-sales and after-sales services. Financial Services an extensive product portfolio is offered by BMW that supplies expert information and advice for situations and questions in relation with the finance sector. As stated in their Annual Report 2009, BMW is clear with their mission for 2020 where they are the worlds leading provider of premium products and services for individual mobility. More driving pleasure and less of emissions the BMW group is implementing on this principle, unlike the other automobile manufacturers by working on Efficient Dynamics technology. In 2007, BMW adopted the Number ONE strategy that focused on long-term value growth and profitability. The four pillars of this strategy are Future, Growth, Customers and Profitability. This strategy revolutionized the BMW group and put them on the path to success.BMW has about 24 production and assembly plants in 13 countries. The sales distribution network of BMW stands strong at 41 company-owned subsidiaries and more than 3,000 dealerships. The next task discusses and compares the ways of organizational development and aligns it with BMW. Task (c) Organization development consists of the activities that intervene in the interactions of the people and the systems, i.e. in the work culture and in the organizational design in order to increase the efficiency using a variety of applied behavioral sciences. Richard Beckhard in what is Organizational Development?, mentions that it is â€Å"an effort (1) planned, (2) organization-wide, and (3) managed from the top, to (4) increase organization effectiveness and health through (5) planned interventions in the organizations ‘processes, using behavioral-science knowledge.† The intervention techniques focus on four categories- the Interpersonal, team or group, intergroup and then the overall organizational intervention. Each intervention revolves around these four categories. Some of the important organization development interventions include: Survey Feedback is a part of intervening in the total organizational system. This methodology believes in taking feedback from the managers in the form of a survey conducted. The data is collected, the results are analyzed and then the means are developed to correct the situation. Process Consultation a behavioral effort, this intervention aims at the teams or the intergroup activities, where through interaction, the problem is resolved. Coaching and counseling are the means of influencing change. Goal setting the goals of every division in the organization is set. This aligns with the overall organizational objectives. This is an inter-group activity. Managerial Grid it consists of group and individual activities with a view to developing the managerial style, interpersonal competence and group effectiveness. Management by Objectives this tool developed by Peter Drucker, where the managers at different levels and their subordinates work together to establish and then achieve their goals. Re-engineering a radical redesigning of the people, processes and customer satisfaction that would obtain drastic changes in the performance. These are some of the ways in which organizational development is encouraged in the organization. The automotive industry undergoes structural changes in an uncertain economic climate. Manufacturers face a new set of challenges to their business models, designs and ultimately, their cost structures. Automotive companies have to ensure that their designs are fuel-efficient, light-weight, are cheap to produce and are desirable. In this era of globalization, where the consumer has become a think-tank and is conscious of its status and upbringing in the society, BMW as an organization has always believed in identifying demands, reflecting on the challenges and investing in the future. The group understands that success and sustainability belong together. The Sustainability Board at BMW continuously evaluates progress and determines the suitable strategic directions. Every employee at BMW is called upon to help implement the goal of sustainability and responsibility. Of the ways of organizational development that have been discussed above, the intervention of Re-engineering would suit the framework of BMW. This organizational development intervention would seek to radically transform all the processes and gain quantum leaps in the processes. This model would look at the overall improvement at BMW and would even make amendments in the separate divisions. The level of changes that can be implemented in BMW would include: Structural changes change at the level of the structure of the organization. Inclusion of new members in the committee. BMW continuously evaluates its board members and members of the supervisory board. Also, mergers and acquisitions could bring about a hefty change in the organization. Technical changes hybrid and fuel-efficient cars are the demands of the environment and the industry today. BMW faces the challenge of promoting social and ecological aspects as resource-friendly and effective alternatives on the supplier markets. This is the ecological change that BMW needs to apply in its operations. One of the objectives of BMW is reduce the resource consumption and emissions by another 30% as compared to the 2006 level. BMW is already exercising these options by way of applying the Efficient Dynamics Technology. Changes in the Human Resources people are the most important element in any organization. BMW ensures that its employees are satisfied and that they meet the targets of their Strategy Number ONE, as discussed before. In fact, for any organization, organizational development for its employees is of utmost importance. And that is why, BMW holds its members as the strongest pillar in its Strategy Number ONE. With the help of the Balanced Scorecard method, BMW ensures that its members achieve their targets which are also in view with achieving the company-wide objectives. The human resources department attracts mainly the high performers with the highest competencies. Also, cross-functional training, ideal job description are some of the ways in which the employees are encouraged to challenge the changing environments. One of the powerful programmes of BMW is called â€Å"Drive† for the young professionals with only up to three years of experience. The next part deals with the development of systems for understanding and involving others in the process of change. PART II Task (a) In todays fast paced business environment, companies need to have flexible and planned business operations to facilitate radical change. Change to company processes requires dedicated planning, and its become imperative to align resources and employees to the companys objectives and goals. Adopting long term-change, strategic planning in the business units, building performance metrics, management-encouraged ideas, employee training and development are some of the critical success factors that would help infuse change in the organization. Of these, the most important is the Stakeholder Analysis. This analysis helps in creating and documenting those policies that would be in the interest of the stakeholders. This analysis would help in aggrandizing the process of change management of the organization. Stakeholder Analysis is a process of gathering and analyzing qualitative data in relation to those to whom the interests of the organization are worthwhile. This data is taken into account while deciding upon a particular policy or a program to be implemented. Stakeholders are the persons or organization with vested interest in the policy being promoted. These stakeholders can be the international donors, national/political figures, public agencies, labor, civil society and the users/consumers. There are eight major steps that are involved in this process: Kammi Schmeer provides these eight steps in Stakeholder Analysis Guidelines, and regards this information to be useful for other analyses as well. This system would help in developing and in introducing change in the organization. When this analysis would be conducted before the policy is implemented then, the policy makers and the managers can act to prevent any potential misunderstanding or opposition. This would enable the program to succeed most likely. BMW already exercises good stakeholder engagement policies in their organization. It believes in the principle of ‘Listen, understand and act. In 2009, BMW hosted its first Stakeholder Roundtable where experts from various environmental, societal and organizational concerns were present. They discussed the issues relating to product strategies and lessen the resource consumption across the value chain. BMW regularly holds stakeholder surveys, employee surveys and commits to sustainability initiatives. Task (b) After developing the system for engaging the stakeholders in the implementation of change, the organization is still most likely to receive resistance. In the light of transitions, it is almost natural for stakeholders to resist change. The most affected in the changing circumstances are the employees. Humans have a desire for perpetual stability, especially in their jobs and roles. And hence, the urge to resist is dominant. Many processes recognize and tend to overcome resistance in an organization. Some of them are: Individual Interviews these would help in determining the exact thought processes that are prevailing in the minds of the stakeholders Commitment Plan- all the stakeholders and the members of the organization should be committed to the change plan. And this would majorly succeed, if the top-level management inspire leadership and help create a conducive environment to change Communication of decisions as soon as the decisions are taken, they should be intimated to the stakeholders. The same should be done with care and honor for the stakeholders, respecting the past traditions and describing the advantages of a changed future. Input every stakeholder that is going to be affected by the change plan should be given a chance to express the views, but in a defined and composed manner. A systematic plan should be developed. Rewards successful implementation and cooperation should be credited with compensatory rewards. Evaluation after the necessary changes have been implemented, the organization should evaluate the strategic changes on continual basis. This evaluation is of utmost importance to the stakeholders, as then the effects of the new policy or programme would be known to the policy makers. This would help in making amendments and improvising further. PART III This part deals with the plan that would be required to implement ongoing change in the organization. Task (a) Every organization needs to gain competitive advantage in todays world. Taking a holistic approach towards the process can assure the company to adopt the right mindset from the first go. There are various models for implementation of change management in an organization. Some of the models that would aid in proper change management especially in BMW are described as below. 1. ADKAR Change Model by Prosci This a goal oriented change model that allows the management teams to focus their activities on the business results. This acronym is characterized by the words Awareness, Desire, Knowledge, Ability and Reinforcement. There should be Awareness for the need for change; a Desire to participate and support the change; Knowledge of how to change; Ability to change on a day-to-day basis and Reinforcement to keep the change in place. This model can be used to: Ø Diagnose the resistance of employees to change Ø Help the employees in accepting the transition Ø Create a successful action plan for personal and professional management Ø Develop a change management plan This model helps in identifying why the changes are not working and what could be done to implement the changes. 2. The 4-D process of Appreciative Enquiry This model by David Cooperrider talks about the change interventions that can take process via the 4-D way: Ø Discovery mobilizing a whole system enquiry Ø Dream envisioning the impact Ø Design co-constructing the future with the stakeholders Ø Delivery Sustaining the Change Organizations, says this theory, are centers of human relations and thrive only when there is an appreciative eye. Kurt Lewins Three-Stage model has been discussed before is a powerful tool in bring about the necessary changes in an organization. BMW, as an organization has learnt to adapt flexibly to any new situation. There are some recommendations that need to be applied by BMW in its organization to foster easy change acceptance by the employees. These are: Temporal Flexibility in this module, the employees should be able to take advantage of flexible work time models. They can work part-time or even full time. In motion- geographically and professionally not only geographical expansion, BMW should ensure that it does not exceed the head count of its employees. It is necessary to have skilled labor in order to survive new technologies and new markets Staff-oriented leadership the staff should be meant to lead the way into the organization. Active Participation BMW should encourage innovation and improvement culture by giving its staff numerous opportunities to have a share in the companys future. They should have the right to give in suggestions and ideas. Co-evaluate staff surveys should be held regularly at BMW to evaluate the effects of change in the organization Total Quality Management the quality at BMW should be enhanced and maintained at all levels. Care should be taken to avoid any mistakes. BMW is a technology-driven organization, and therefore, should apply the above given recommendations. If these are implemented practically, then it would be easier for the stakeholders to accept the new policies which would be based on successful past data. Task (b) In order to ensure that a correct change management plan has been implemented, a plan needs to be developed. This plan is divided into three phases that has been developed by ages of research by Prosci: Phase 1 Preparation for change Phase 2- Managing the change Phase 3 Reinforcing the Change Phase 1 Phase 2 Phase 3 There are various possible outcomes that an organization would experience after successful implementation of the plan. These are: Greater organizational effectiveness Improved work quality and morale Enhanced cooperation and collaboration in work Better customer service Increased ROI Reduced time to implement change This plan can be implemented in BMW by operating not only horizontally but even in the vertical structure. Every division of BMW should exercise this plan and work upon it in making the recommended changes.
